The current study aims to contribute to improvements of job settings and enhancementof productivity of the beauty vocational training instructors's
job seeking the methods to increase job immersion and reduce the turnover by
examining the correlations between job satisfaction factors and the turnover intention of
the beauty vocational training instructors's job out of vocational education teachers.
The findings of this study are as follows.
First, it appeared that factors of wages and employee benefits, satisfaction with wages
& welfare levels, satisfaction with pay system, and understanding of wages and welfare
system affect job satisfaction factors, job importance & a sense of achievement, job
satisfaction, and job value.
Second, we could find out that the performance appraisal factor affects job
satisfaction factor, and especially, in the fair degree which is shown in the process of
evaluation is a main variable to explain job satisfaction.
Third, it was found that the factor of promotion and relationships with colleagues
affects the job satisfaction factor, and among them, the higher satisfaction with
relationships with colleagues, the higher satisfaction with job importance & a sense ofachievement, and the higher satisfaction with promotion system, the higher satisfaction
with job.
Fourth, among demographic traits of the research subjects, there were differences in
job satisfaction factor depending on general characteristics including age, the married(or
single) state, educational standards etc, and depending on occupational features
including the periods of continuous service, working types etc. Above all, among job
satisfaction factors, job importance & a sense of achievement and vagueness of job
value had significant differences depending on age, and in the case of job satisfaction,
it had no significant difference depending on age. Also, all of the job importance & a
sense of achievement, job value and job opportunity had significant differences
depending on the marriage state, and job importance & a sense of achievement, job
value and job opportunity had significant differences depending on educational
standards while in the even of job satisfaction, there was no significant difference
between groups. Job importance & a sense of achievement, and job satisfaction had
significant differences depending on the periods of continuous service and in the case
of job value and the vagueness of job opportunity, there were no mutually significant
differences. As a result of examination of differences depending on working types,
significant differences were shown in job importance & a sense of achievement and job
value, and there was no significant difference between groups in the case of job
satisfaction and vagueness of job opportunity.
Fifth, as a result of examination of the effect of the job satisfaction factors on the
turnover intention, it was found that among them, the job satisfaction factor has a
negative effect on the turnover intention.
And finally, as a result of making the responders choose five factors in order that
affected the turnover intention most, the 1st place appeared to be low pay levels and
doubt for aptitude and ability, and the 2nd place appeared to be school welfare
system, excessive work load & working hours, and relationships with colleagues and
supervisors etc, and in the 3rd place, it appeared that school welfare system and
excessive work load & working hours were relatively high and in the 4th place, lack of
social recognition of instructors training estheticians` job, and mental stress with job etc
appeared, and in the 5th place, commuting distance and means appeared to be
highest.
Based on these findings, by first eliminating factors recorded in five rankings affecting
the turnover intention, which are drawn from this survey, it is considered that it will be
possible to enhance job satisfaction of beauty vocational training instructors's job as
well as lowering the turnover, and to constitute greatly to achieving operational goals of
schools by inducing job immersion.
